What Companies Actually Ask For When They Hire for AI

Everyone quotes the same statistic: the share of job postings mentioning AI has roughly doubled in a year. But that number alone doesn't tell us much.

The more interesting question is what companies are actually looking for: which AI skills they mention, which ones are becoming less important, and where AI skills are needed inside the organisation.

The value of specific AI skills is changing

The clearest trend is that some AI skills are becoming less special.

In the UK, for example, prompt engineering appears in around four times as many job postings as a year ago. But the median salary for these roles has fallen by about 20%.

At the same time, mentions of "generative AI" are falling, even while demand for AI skills overall is growing.

Meanwhile, the broader "artificial intelligence" category is growing in both job volume and salary.

This suggests something important: AI skills are becoming a basic requirement rather than a premium speciality. Companies don't necessarily need someone whose entire job is prompt engineering. They increasingly expect people in many roles to simply know how to use AI effectively.

There is one major exception: AI agents.

Demand for agent-related skills is growing in both job volume and salary. When both increase at the same time, it is a strong sign that this is where companies are still struggling to find enough expertise.

Many "new" AI jobs are actually old jobs with a new name

The number of job titles mentioning AI has more than tripled since 2022. But most of these jobs aren't in traditional technology roles. They appear in marketing, healthcare, logistics, HR and other areas. And when you look at the actual job descriptions, many aren't as new as the titles suggest.

A "Forward Deployed Engineer" at one major AI company is described as a software engineer with consulting experience.

A large systems integrator uses the same title for someone with four years of standard engineering experience and one year of hands-on LLM experience.

A "Security Context Engineer" at one vendor is essentially a security analyst role, with no specific AI skills required.

An "AI Enablement Lead" at an insurance company is mainly focused on change management and adoption rather than building AI systems.

The same thing happened with prompt engineering. As a standalone job title, it has almost disappeared. But the skill itself now appears inside job descriptions across many different functions.

The title is disappearing. The requirement is spreading.

AI hiring is still concentrated in certain parts of the business

AI adoption is also far from universal. Larger companies are adopting AI much faster than smaller ones, both in the US and UK. And even within companies that use AI, adoption is usually concentrated in a few areas, particularly sales and marketing, strategy and IT.

Most companies aren't looking for AI skills across every role. They need them for specific parts of the business. This distinction is important because headlines often turn "AI is useful for some roles" into "AI is becoming a requirement for everyone." The data doesn't really show that.

There are also reasons to be careful when comparing the numbers. Job postings have generally become longer and include more skills than they used to. Even generic soft skills have grown at a similar rate to AI skills.

What companies actually need

When you strip away the noise, one pattern stands out.

The scarce skill isn't knowing how to use an AI tool. It's knowing how to turn AI into a real business result.

That means combining three things:

  • Understanding AI

  • Understanding the business or industry

  • Knowing which problems are actually worth solving

This is especially clear in AI product roles. Companies aren't just looking for someone who knows the latest model or framework. They need people who can identify useful use cases, build them, test them and get them into production.

And these roles tend to be senior. There are very few entry-level positions.

That's what makes AI hiring difficult. The skills are relatively new, and most people don't have years of experience proving they can deliver them.

For enterprises, there are usually three options:

Hire: compete for a small pool of experienced AI talent.

Train: teach existing teams, but accept the time it takes to build the capability.

Partner: work with a team that has already built and deployed these systems and transfer that knowledge to your organisation.

Many companies we work with use a combination of the last two.

The value of an external team isn't simply that they build the AI agents for you. It's that they bring proven ways of working with them.

Čo firmy skutočne hľadajú, keď naberajú ľudí na AI

Všetci citujú rovnakú štatistiku: podiel pracovných ponúk, ktoré spomínajú AI, sa za rok približne zdvojnásobil. Samotné toto číslo nám však veľa nehovorí.

Oveľa zaujímavejšia otázka je, čo firmy skutočne hľadajú: ktoré AI zručnosti spomínajú, ktoré sú čoraz menej dôležité a v ktorých častiach organizácie sú AI znalosti vôbec potrebné.

Hodnota konkrétnych AI zručností sa mení

Najjasnejší trend je, že niektoré AI zručnosti prestávajú byť niečím výnimočným. Vo Veľkej Británii sa napríklad prompt engineering objavuje približne v štyrikrát väčšom počte pracovných ponúk ako pred rokom. Medián ponúkaného platu pri týchto pozíciách však klesol približne o 20 %. 

Zároveň klesá počet ponúk, ktoré medzi požiadavkami uvádzajú „generative AI“, hoci celkový dopyt po AI zručnostiach rastie.

Naopak, širšia kategória „artificial intelligence“ rastie z pohľadu počtu pracovných miest aj platov.

To naznačuje niečo dôležité: AI zručnosti sa stávajú základnou požiadavkou namiesto špecializácie, za ktorú firmy platia viac.

Firmy už nepotrebujú človeka, ktorého celá práca spočíva v prompt engineeringu. Čoraz viac očakávajú, že ľudia v rôznych rolách jednoducho vedia AI efektívne používať.

Jedna veľká výnimka však existuje: AI agenti.

Dopyt po znalostiach súvisiacich s AI agentmi rastie z pohľadu počtu pracovných miest aj platov. Keď rastú obe hodnoty naraz, je to silný signál, že práve tu firmy stále ťažko hľadajú dostatok odbornosti.

Mnohé „nové“ AI pozície sú v skutočnosti staré pozície s novým názvom

Počet pracovných pozícií, ktoré vo svojom názve spomínajú AI, sa od roku 2022 viac ako strojnásobil. Väčšina z nich však nie je v tradičných technologických rolách. Objavujú sa v marketingu, zdravotníctve, logistike, HR a ďalších oblastiach.

Keď sa však pozriete na samotné pracovné ponuky, mnohé z nich nie sú také nové, ako naznačuje ich názov.

„Forward Deployed Engineer“ v jednej veľkej AI spoločnosti je opísaná ako softvérový inžinier so skúsenosťami z consultingu.

Veľký systémový integrátor používa rovnaký názov pre človeka so štyrmi rokmi klasického engineeringu a jedným rokom praktickej práce s LLM.

„Security Context Engineer“ u jedného dodávateľa je v podstate pozícia bezpečnostného analytika bez konkrétnej požiadavky na AI zručnosti.

„AI Enablement Lead“ v poisťovni je najmä pozícia zameraná na change management a adopciu, nie na technické AI zručnosti.

To isté sa stalo s prompt engineeringom. Ako samostatná pracovná pozícia takmer zmizol. Samotná zručnosť sa však dnes objavuje v pracovných ponukách naprieč množstvom rôznych oblastí. Názov pozície mizne. Požiadavka sa rozširuje.

AI hiring je stále sústredený v určitých častiach firmy

Adopcia AI tiež ani zďaleka nie je univerzálna. Väčšie firmy zavádzajú AI oveľa rýchlejšie ako menšie, a to v USA aj vo Veľkej Británii. A dokonca aj vo firmách, ktoré AI používajú, je adopcia väčšinou sústredená v niekoľkých oblastiach, najmä v sales a marketingu, stratégii a IT.

Väčšina firiem nehľadá AI zručnosti na každú pozíciu. Potrebuje ich v konkrétnych častiach biznisu. Toto rozlíšenie je dôležité, pretože titulky často z tvrdenia „AI je užitočná pre niektoré pozície“ urobia „AI sa stáva požiadavkou pre všetkých“. Dáta to zatiaľ úplne nepotvrdzujú.

Pri porovnávaní čísel treba byť navyše opatrný. Pracovné ponuky sú vo všeobecnosti dlhšie a obsahujú viac uvedených zručností ako v minulosti. Podobným tempom ako AI zručnosti rástli napríklad aj požiadavky na všeobecné soft skills.

Čo firmy skutočne potrebujú

Keď odfiltrujeme šum, jeden trend je pomerne jasný.

Najvzácnejšou zručnosťou nie je vedieť používať AI nástroj. Je to schopnosť premeniť AI na reálny biznisový výsledok.

To znamená kombináciu troch vecí:

  • Rozumieť AI

  • Rozumieť biznisu alebo danému odvetviu

  • Vedieť, ktoré problémy má vôbec zmysel riešiť

Pri AI produktových pozíciách je to obzvlášť viditeľné. Firmy nehľadajú len človeka, ktorý pozná najnovší model alebo framework. Potrebujú ľudí, ktorí dokážu identifikovať užitočné use cases, postaviť ich, otestovať a dostať do produkcie.

A tieto pozície sú väčšinou seniorné. Entry-level pozícií je veľmi málo.

Práve preto je AI hiring náročný. Tieto zručnosti sú relatívne nové a väčšina ľudí nemá za sebou roky skúseností, ktoré by dokazovali, že ich dokážu reálne využiť.

Pre enterprise firmy tak existujú v zásade tri možnosti:

Hire: súťažiť o malú skupinu skúsených AI ľudí.

Train: naučiť existujúce tímy nové zručnosti, ale počítať s časom potrebným na vybudovanie tejto schopnosti.

Partner: spolupracovať s tímom, ktorý už podobné systémy postavil a nasadil, a preniesť tieto skúsenosti do vlastnej organizácie.

Mnohé firmy, s ktorými pracujeme, kombinujú posledné dve možnosti.

Hodnota externého tímu nie je len v tom, že za vás postaví AI agentov. Prináša aj overený spôsob práce s nimi.

Ako vybrať správny use case? Ako otestovať agenta pred tým, než sa dostane do produkcie? Kde by mal zostať zapojený človek? Ako zabezpečiť, aby bol systém spoľahlivý a bezpečný?

Namiesto toho, aby sa váš tím tieto veci učil metódou pokus-omyl, môže začať s postupmi, ktoré už boli overené na reálnych projektoch.
